Coach your Employees to Success!

September 2nd, 2010

Susan, an engineering director, was feeling very overwhelmed and frustrated. She had recently been promoted to a bigger job and was not sure how she would be able to manage more projects and more people. I was hired to be her coach and together, we realized that in order to succeed in the new position, she needed to start coaching her employees. She did, and is seeing the benefits already. Her employees are taking on more responsibility and are therefore happier. She has more time to focus on long-term planning for the department.

Coaching your employees is crucial. Some managers mistakenly believe that coaching only applies to “problem” employees, but nothing could be further from the truth. You need to coach all of your employees, especially your stars. By comparing “traditional” management with a coaching model, you can see the benefits of coaching:

- Traditional management assumes the manager has all the answers, while coaching assumes employees have knowledge. - In traditional management the manager gives advice, while in coaching the manager listens closely, and then asks appropriate questions to help employees find answers. - In traditional management it is difficult for employees to get anything done when the manager is physically gone. With coaching, employees have knowledge and can continue working when the manager is not physically there. - In traditional management, the manager is constantly fixing problems. In coaching, employees fix the problems and managers spend their time developing the employees. - With traditional management, managers say, “Here’s what you should do.” With coaching, managers say, “Tell me the options you have considered.”

The result? When you manage traditionally, employees feel like they leave their brains at the door when coming to work. When you are coaching your employees, they are happier, more motivated and more productive.

One of the first steps you can take to start coaching your employees is to switch from a “tell” mentality to an “ask” mentality. When your employees come to you with an issue, resist the urge to quickly give them the answer. Instead, ask them questions about it. If you haven’t been doing this, it may seem quite unnatural at first. Let your employees know what you are doing and more importantly, why you are doing it. Once you start asking more versus telling, you learn which questions resonate with different people and it becomes more of a habit.

Of course, this is more easily said than done. Coaching requires some specific skills, like observation and assessment, questioning, listening and feedback. Initially, coaching takes more time than traditional management. However, when your coaching results in employees solving issues themselves versus you giving them the answers, you will find that they are more likely to come up with the solution on their own the next time. In the long run, you will save time and have a stronger team.

Five Ways Professional Writers Eliminate Rejection

September 2nd, 2010

By Angela Booth 0

If you’re writing for publication, you’re offering something for sale. Not everyone will want to buy it. This is only common sense. There’s no such thing as rejection, there’s only writing which has yet to find a home. If you submit a piece of writing enough times, it will sell. Professional writers understand this.

When you’re a writer, you write, just like a potter makes pots, or a real estate salesman sells plots of land. However, there’s a difference: if you let yourself feel too personally involved in the selling process, you can come to feel as if each rejection is a rejection of you, rather than of a piece of writing. This is not so, no one is rejecting you. If they say that they can’t use your writing, then this is what they mean.

Writing is a business. It’s up to you to find out how this business works, so you don’t get elated or depressed when you sell/ don’t sell. In my writing courses, (http://www.digital- e.biz/ecourses.html) I advise students to create a production and marketing plan, because this gives you direction and a method of working. This is all you need. You write, and you sell.

Rejection? What rejection? Here’s how to eliminate “rejection” from your vocabulary.

One: Understand And Research Publishers And Publications

Let’s create a scenario. You’re Gloria C. Writer, and you want to write a saleable nonfiction article about landmines. At this stage, you have two ways you can proceed. You can write your article first, and then find a publication which may give it a home, or you can find the publication first, and then write your article.

If you have all the information you need, you may want to write a first draft of the article, so that you can discover the approach that you want to take. If you’re a new writer, this is the best way to proceed. You gain confidence with every word that you write, and since all writing involves rewriting, you’ll feel better once you know you have something to rewrite.

On the other hand, you may decide that you’re more comfortable proposing this article to several publications first, before you write the article. In this case, you write around 100 to 200 words of an ARTICLE QUERY, or PROPOSAL LETTER.

Then you find a likely market for the piece and send it to the editor.

There are many market guides for writers. One of the best known is the Writer’s Market, published by Writer’s Digest Books. The online version costs you $US29.99, and if you’re serious about selling your work it’s an investment you must make:

http://www.writersmarket.com/

The three guides I find most useful are:

The Writer’s Handbook 2004, The 2004 Writer’s Market, and the Writers’ and Artists’ Yearbook 2004 (UK and Commonwealth markets). Please note that I’ve stipulated the CURRENT edition of each book. Yes, you’ll need to update your guides each year. If you write and sell what you write, this will not be a problem. Each guide will pay for itself many times over. All are available from your local bookstore, or at online booksellers.

If the first editor you send your proposal to either doesn’t want it, or fails to respond, send it to the second editor on your list.

Two: Have A Writing Business Plan

It’s December 2003. This means that you need to be thinking of your writing business plan for 2004.

What will you write? Where will you sell it? How much time can you devote to writing? How much will you earn?

Sit down TODAY and spend ten minutes working on your writing business plan for 2004. Sit down every day and work on it — by thinking and researching markets — until your writing business plan is complete. (Don’t take forever over this. It took me half an hour in total.)

Three: Have A Writing Marketing Plan

I wrote about writing marketing plans here, in “Create A Marketing Plan (For Your Writing)” —

http://www.digital-e.biz/articles/art_marketing26.html

Four: Work Your Plan, Even When It Doesn’t Seem To Be Working

Persistence counts. You will sell simply because you show up at the right time with the right abilities and the right piece of work. It’s a numbers game. If you write enough, and market it diligently, you will sell. That’s all there is to it. Please believe this. Keep writing, and sending out your work.

Five: Expect To Succeed

“Tackle everything with a feeling that you will utilize all the power within you to make it a success,” says Dumont in his self- help classic book “The Power of Concentration”.

This book is free at Project Gutenberg: http://gutenberg.net/etext98/prcon10.txt , if you haven’t read it, download it today and follow the advice, it’s invaluable.

In Leighton Meester’s Closet – Christopher Kane & Nina Ricci

September 2nd, 2010

Whilst most celebs have been sunning themselves in St. Barts or skiing in Aspen, Leighton Meester has been working to get “singing career” off the ground.

At the opening party of Miami’s newest nightclub Klutch, the actress/”singer” wore a sexy Christopher Kane Spring 2009 LBD with the trademark scalloped edges which featured heavily in Kane’s Spring 2009 collection.

It’s been hard to maintain a style crush on Leighton Meester recently, as both her looks and make-up have been very questionable.

But here she gets back on track looking sexy, chic and confident pairing her dress with YSL suede ankle boots.

I love everything about this look which grants her the first place in the BDOTW poll.

Leighton Meester hosted a post-New Year’s party at the Venetian in Las Vegas on Saturday night and again she didn’t let us down in the style stakes.

She looked fresh faced wearing a Nina Ricci Resort 2009 layered spaghetti strapped dress with a ruffled asymmetrical skirt.

Her dress was paired with Derek Lam Spring 2010 strappy sandals.

I’ll do my best to pretend that her good run wasn’t spoilt by this lace and taupe pant ensemble at Dusk night club on NYE in Atlantic City.

I could’ve loved it, if it weren’t for those pants.

How To Get An ITIN Number

September 2nd, 2010

ITIN number refers to ‘Individual Taxpayer Identification Number’. It is a tax processing number which is issued by the Internal Revenue Service, i.e. IRS. It is basically a nine digit number and always starts with the digit 9 and has digit 7 or 8 in the fourth position. IRS issues ITIN to individuals to have a tax payer identification number. But if someone does not have this then he or she will not be eligible for obtaining the Social Security Number (SSN) from the Social Security Administrator (SSA). Applying for and getting an ITIN is not an easy task. Some steps should be followed to make the procedure easier.

· Complete a SS-5 Form

SSN or the Social Security Number is issued by the Social Security Administration. First and foremost, you should complete the SS-5 Form and apply for a social security card. In the form itself, complete instructions are provided to help you fill up the form. If you visit the IRS website at IRS.gov then they will direct you to the Social Security Administration website to get the actual SS-5 Form. You can also directly visit the Social Security Administration website.

· Apply for EIN

EIN stands for ‘Employer Identification Number’ and is issued by the IRS. This number is basically given to identify a business entity. One can apply for this by completing the SS-4 Form. IRS allows to complete the application on their websites by following the instructions provided by them. You need to go through a series of questions and depending on your answers, you will be getting an EIN which you can then finally download and save the confirmation notice at the same time.

· Apply for the ITIN

ITIN is only available for certain individuals who are counted as non resident or resident aliens, their spouses and their dependents who are not eligible for a Social Security Number. Under such circumstances you need to follow certain instructions:

1. First, you need to complete the IRS Form W-7, IRS application for Individual Taxpayer Identification Number and should supply all the required documents listed in the form. Make sure that if you submit a form, then all the ITIN Correspondence and notices, which you will receive, is in English.

2. Along with the form it is required to provide the completed and the original tax returns for which the ITIN is needed. Again, if you are applying for more than one ITIN for the same tax return, then you must attach the Form W-7 to the same tax return. After the Form W-7 has been processed, then the IRS will assign the ITIN to your return and will process it.

3. The original or the certified documents are required to confirm the information which has been provided with the Form W-7. These supporting documents must be logical with the applicant’s information provided along with the Form W-7. It is always advisable not to submit the original copy of your document to avoid the risk of loosing them. But at the same time, the copies of original documents can be given only if followed certain steps.

· The copies must be certified by the issuing agency or the official custodian of the original record.

· The copies must be notarized by US notary public to certify whether the document is true or not.

Thus, these are the simple steps that should be followed to get an ITIN number.

Solving the PA System Problem at a Multipurpose Public Park

September 2nd, 2010

When a local country club went bankrupt, it was taken over by the local government for use as a public park. The issue of the park’s PA systems wasn’t anticipated by the new owners. To provide sound support for outdoor sports events such as swim meets and tennis tournaments, a portable PA system was purchased. When the park’s banquet hall was used for conferences, weddings and other events, the renters were allowed to use the portable PA system if it was available, or they could bring their own equipment. For the Summer Night concert series held outside on the lawn a sound system was initially rented. Problems with the sound quality drew complaints, that were generally ignored, during the first few concerts.
Change was initiate as the result of a threatened bombing.A conference in the banquet hall centered on a topic that aroused the ire of a local lunatic. Conference attendees were quickly evacuated, but then the park staff realized that people at the ongoing tennis tournament were also at risk. In this instance the bomb threat was only a false alarm. There was a good deal of confusion and delay associated with getting the ten tennis courts and bleachers evacuated. The bungled evacuation story was picked up by the media who criticized the incompetence of the local government. The pressure of the story brought about a quick decision to purchase a TOA PA System.
All concert and sporting events are both supported by the new TOA System, whether they’re held indoors or out. Each park facility is individually served by a software-controlled network of PA Systems, and receive announcements and sound appropriate to that facility. All indoor and outdoor areas of the park, are now covered by the PA network, this includes the concert area, parking lots, tennis courts and swimming pool. Excellent sound quality is now available in the banquet hall and the outdoor concert area, thanks to the digital technology.
All live music events and public announcement needs are served much better by the TOA System. A three day music festival at the park–part of an economic development plan to increase tourism–provided an opportunity for the PA Systems to demonstrate their value. Literally thousands of people were drawn to the live concerts of jazz, rock, pop, and classical music. Its adaptability for many uses throughout the park, and its value for crowd control have confirmed that the TOA System was a brilliant solution.

Portrait Paintings of Oil Colors

September 2nd, 2010

Earlier when photography was not invented, portrait paintings of oil colors and sketches were the mediums used by people to get the images of their loved ones made and conserved for future generations. In fact, oil painting portraits were very popular and greatly in demand in earlier times.

After the invention of photography, portrait paintings of oil colors became very costly and could be afforded only by the well off people. They became a status symbol for many. Many famous oil painting portraits flooded the markets, but they could be bought home only by very few. Photography introduced a new form of art to people. But it could not take the place of oil paintings in the heart of people.

The popularity of portrait paintings specially grew in the European countries. Leonardo da Vinci鈥檚 Mona Lisa, painted in the 1500s, became the most famous and demanded oil painting portrait. Some of the most famous oil paintings were created in the European countries during the 18th and 19th centuries by famous artists like Rembrandt and Gainsborough. Some of these beautiful oil painting portraits are preserved in the National Portrait Museum in Washington.

The portrait painting of oil color, created ages before, tell stories of that time. Each portrait, whether they portray an individual, a group of people or anything else, are beautifully created by artists which take people to another world.

Getting ready for winter driving

September 2nd, 2010

Unless you retreat into a cave to sleep through the winter, you cannot have missed one of the most recorded Christmas songs of all time. Every mall in the country plays “Winter Wonderland”, usually the Bing Crosby and not the Ozzy Osbourne version, until you wish it was Spring. The myth of happy white Christmases is completely misleading. Unlike the southern states where the only problem is the dazzling sunshine, the northern states experience the annual covering of their roads with ice, sleet and snow, closely followed by the misery of melting slush then freezing over as the next cold front moves in. Trying to drive safely on the roads at this time is a nightmare. Nobody is ever prepared. Somehow, there is a mass amnesia as we all forget those defensive driving skills. That way, when the first snow falls, we can all panic as we move sideways across the road, pumping at the brake pedal without any effect.

Talk to an insurance company at this time of year brings depressing news. The number of claims arising from traffic accidents rise by nearly 40% in December through February. There is a spike on the first days of real snow in each area and people suddenly remember all the things they forgot. So what should you do to prepare for this annual festival of destruction on the roads. Well, the first and most basic rule of all is simple. If the journey is not essential, do not make it. The safest place on the first days of winter is in the safety of your own home with your vehicle safely parked off the road. Remember, if you have your vehicle parked on the street, it is a target for any other driver to crash into. Leave it with your friendly mechanic and take the chance for a few maintenance chores. If the snow looks set in, fit snow tires. If not, then have all-season tires with good treads to maximize the grip on the roads and carry chains with you. To improve visibility in sleet and snow, you need new windshield wipers. Have the brakes and steering checked, and retune the engine to give the best chance of it starting in the lower temperatures — there’s nothing worse than being stuck with a vehicle that will not start. Finally, pack an emergency kit and keep it in the vehicle. That way, if the worst happens, you can keep warm and warn other drivers away from you with hazard flares until help arrives. Ah yes. To speed the arrival of help, program the numbers of tow truck companies and garages in your area so you can be rescued. Membership of one of the clubs like AAA can offer good rates on emergency roadside assistance.

And you should care because, with collision and comprehensive coverage in place on your newish vehicle, the auto insurance company is not going to sit quietly if you suddenly file a number of claims this winter. Your premium rates will rise. When it comes to getting auto insurance quotes, the rates will also be higher than you expect if you are an inexperienced driver or moving from a state where it is summer all year round to one with four seasons. Everyone has to learn how to drive safely in snow.

Steven Johnson is always ready to share his professional point of view on a topic. To see what Steven Johnson has written about other things visit http://www.auto-insurance-mate.com/getting-ready-for-winter-driving.html.

If you want good answers, ask good questions

September 2nd, 2010

Did you know that we human beings are incapable of NOT answering a question? I just asked you a question, and you answered it in your mind — either you knew or you didn’t know, and it was impossible for you not to at least THINK your answer. Isn’t that true? See — I asked you another question, and you answered again!

Of course we don’t always answer the question out loud, but just answering it in our minds can start a thought process that will either be useful or not. So learning to ask good questions is a valuable communication skill.

Let’s say, for example, I ask you, “Why didn’t you send me a copy of your report?” This may sound like a request for facts, but most of us would interpret it as an accusation. You’d think I was blaming you for not having sent me a copy, and your answer is likely to be defensive. This can cause resentment on both our parts and is unlikely to open up a useful dialogue.

Consider, on the other hand, “Would you mind sending me a copy of your report?” There’s no implied criticism here, just a simple request that’s likely to get the desired result without ill will.

This is, of course, a rhetorical question. We tend to think of sentences starting with “would you mind…” as not really questions, but they are. This means that the other person must answer, even if only mentally. Of course, we assume the answer will be positive. But effective questions don’t need to be rhetorical. Here’s another example.

If I ask my team, “Why can’t we reach our sales target?”, each person will immediately come up with answers as to why we can’t. With every answer, we have another apparent justification for not reaching the target, making it harder to find a way to do so. Any time you ask “why not?” — people will tell you why not.

But if I ask instead, “How can we reach our sales target?”, they will start coming up with answers in the form of ideas to help achieve the goal. When you ask “how?” — they will tell you how, which is exactly what you want.

This technique of asking the right questions is a valuable communication skill and well worth cultivating. Try it — next time you are about to ask a question, stop for a moment first and make sure you phrase it in such a way that the answer will be a constructive one.
